The AI Interviewer: How Algorithms Decide If You Get Hired Before a Human Even Sees Your Resume
Ten years ago, there was no such thing as an interview experience. You open your laptop’s camera, click a link in your email, and respond to three questions with a blinking dot. There was no interviewer. Don’t make small talk. No follow-up. All you need is a light, a timer, and the gentle hum of a ring light illuminating your face in a blue hue. An algorithm is determining whether your voice sounded sufficiently confident, whether your eye contact pattern matched the training data, and whether the word “leadership” appeared the appropriate number of times in a 90-second window somewhere in a data center you’ll never see. The verdict is already being formed by the time you click submit.
Nowadays, nearly 88% of businesses use AI in some capacity during the initial hiring process. According to a 2023 IBM survey of over 8,500 IT professionals, 42% had already implemented AI screening tools, and another 40% were actively thinking about doing so. The volume pressure is real for large employers. For its 2024 internship class, Goldman Sachs received 315,126 applications. Google earned over three million dollars. Between 2014 and 2022, 220.5 million applications were submitted to the Indian central government. That cannot be read by any human team. There must be a filter. The issue is whether the choice should be trusted.

NYU journalism professor Hilke Schellmann, the author of The Algorithm, has been probing these systems for years. She used the same response to each interview question in one test: “I love teamwork.” She received a high grade. In another, she was given a 73 percent qualification rating despite speaking only German for an English-language position. She submitted the same resume twice to a call center application, altering only her birthdate. An interview was given to the younger version. It didn’t in the previous version. These are not examples of edge cases. They are the typical results of software that has been vigorously promoted as an impartial substitute for prejudiced human recruiters.

These days, there are tales of people who established professions, brought up families, obtained certifications, and then silently vanished into an algorithmic void. Anthea Mairoudhiou, a makeup artist from the UK, performed well on the skills section of an AI-assisted reapplication for her own job, but she was ultimately turned down because the system gave her body language a low score. Platforms that treat decision logic as a proprietary trade secret have been the subject of complaints from others. The majority of applicants are unaware of whether or how they were excluded. If rejection occurs at all, it appears as a courteous automated email. Behind it, the machinery remains unseen.
Both sides are engaged in an increasingly bizarre game. Candidates conceal keywords in white text at the bottom of their resumes because they are aware that while a parser can read them, humans cannot. They give ChatGPT job descriptions and request that it modify their resume to achieve an 80–90% match rate; if it is too high, the system will flag it as copied, and if it is too low, it will be ignored. In response, recruiters use more aggressive methods to capture applications created by AI. In the global economy, two machines that were trained by different vendors now conduct daily interviews with one another. A human being waits to hear back somewhere in the middle.
These systems’ supporters are not insane. According to a 2025 field study conducted by Stanford researchers in partnership with micro1, candidates who were screened using conversational AI interviews outperformed those who were screened using traditional resume-based screening, with 53% passing through subsequent human interviews. Additionally, the study revealed an 87.64 percent cost reduction for employers. Those numbers are difficult to ignore for a recruiter who is looking at a thousand applications for a single position. The tools evaluate each applicant using the same script, which is something that human screeners do not do. There is a certain allure to consistency, even when it is biased.
What’s being lost is the more difficult question. the applicant with a unique career path. The candidate who is neurodivergent and whose speech pattern deviates from the training set. The immigrant whose tone-analysis model is confused by their accent. An algorithm trained on twentysomethings classifies the fifty-two-year-old’s cadence as “less energetic.” These are not speculative. They represent the subtle harm that is already occurring beneath the surface of each hiring process. Disclosure laws have been introduced by regulators in New York, Illinois, and Brussels, but the industry is moving more quickly than the regulations, and enforcement is lax.
As you watch this happen, it’s difficult to avoid the impression that hiring has evolved into one of those procedures that seems contemporary until you actually go through it. You are unknown to the algorithm. It doesn’t know about the night class you completed, the client you saved, the team you rebuilt, or the promotion you received. It is aware of a score. One of the more significant questions that the labor market has ceased to publicly ask is whether that score is a reasonable stand-in for whatever “qualified” means in 2026.
